Abstract

This study aims to examine the effect of Transformational Leadership on Cooperative Voice with Person–Organization Fit serving as a mediating variable at PT. Rukma Padaya Trans. A quantitative approach employing an explanatory research design was adopted. Data were collected through a structured questionnaire administered to 111 permanent employees selected using proportional random sampling from a population of 153 employees. The data were analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM) with SmartPLS 4 software. The findings reveal that Transformational Leadership has a positive and significant effect on both Person–Organization Fit and Cooperative Voice. Furthermore, Person–Organization Fit positively influences Cooperative Voice and significantly mediates the relationship between Transformational Leadership and Cooperative Voice. These findings indicate that transformational leaders who foster alignment between employees' personal values and organizational values are more likely to encourage employees to express constructive ideas, suggestions, and opinions that contribute to organizational improvement. From a practical perspective, organizations should strengthen transformational leadership practices, enhance person–organization value congruence through strategic human resource management, and cultivate an open communication climate to encourage employee participation. The originality of this study lies in examining the mediating role of Person–Organization Fit in the relationship between Transformational Leadership and Cooperative Voice within the Indonesian logistics industry, thereby extending the application of Social Exchange Theory in explaining employees' constructive voice behavior in organizational settings.
